Leadership Development at Monsanto Corporation

Client Challenge:
Develop a state-of-the-art program for a small group of up-and-coming leaders across four global regions. Design a program that could be replicated across global regions to help standardize leadership development programs in all Monsanto's businesses. Provide tools, develop new skills, and keep participants engaged during the uncertainty of an impending merger.

Solution:
Frontiers of Leadership. Participants met three times over four months, with pre-work for each session and interim work between sessions. Four key content experts provided sessions on Personal Mastery, Observation Skills, Learning Agility, and Building Leadership Capability.

All 21 participants took accountability for the cascade of relevant skills and knowledge in their respective regions. Course materials were designed for optimal replication of learning in online, self-facilitated or instructor-led follow-on sessions.

Leadership Development for European clients of Arthur Andersen

Client Challenge:
Build a new approach for leadership development that enhances leadership and innovation capability. Combine emerging knowledge with existing Andersen methods to develop new consulting services, methods, and tools for leaders of Global 1000 companies. Build internal capability to deliver these services with clients across Europe.

Solution:
Creative Leadership. A deep exploration of critical success factors in leadership, creativity, and human performance led to the development and delivery of six internal capability-building sessions. To date, the resulting Creative Leadership collection of methods and tools have been applied with clients across Europe, including the call-center operations of a large UK Digital Telecom company, and the pan-European operations of a leading Swiss insurance company.

Culture Change & Alignment resources for Monsanto

Client Challenge:
Provide resources to 20,000+ employees during Monsanto's reinvention as a life sciences company. Develop something that leaders, HR Directors and Organizational Development coaches around the world could use to help people understand the rationale for the change, and what it meant for daily working operations. Create materials in different languages that could be used with maximum flexibility in training sessions, for recruiting new employees, and in kick-off events.

Solution:
Life Sciences Conversations. A highly successful change program that included an interactive workbook in 8 languages, a deck of Working Together cards, and recommended agendas for facilitator-led sessions and kick-off events.

The program focused on helping people begin conversations and build understanding about why Monsanto was changing its industry focus, how people could manage the change process most effectively, how they could work together most effectively in the new company, and what it meant to their day-to-day work.

A "facilitator version" of the workbook provided additional resources to those who would be leading sessions and kick-off events. All materials were made available to regional HR Directors and leaders on an as-requested basis to invite rather than insist upon participation.

New Employee Orientation at Xerox Business Services

Client Challenge:
Revamp XBS's New Employee Orientation program. Align Orientation procedures across all U.S. regions and link new employee orientation to ongoing HR initiatives, including improved customer service and organizational effectiveness.

Solution:
Foundation Lur'ning. A collection of orientation materials and live-session experiences included
  • a Welcome Pack with new hire forms and basic get-started content
  • a Learner's Guidebook of self-paced activities ranging from diversity and benefits and compensation policies to XBS' standards of quality, safety, and customer satisfaction.
  • a Leader's Guidebook to help HR Managers customize and deliver orientation activities
  • additional corporate materials and people development software.

The solution included initial train-the-trainer sessions to help HR managers implement and customize the process and materials. All materials were designed for printing and delivery on an as-needed basis using Xerox's own technology.

Merger Integration resources for Monsanto

Client Challenge:
Provide 10,000+ employees with resources to manage their career during a potential merger with American Home Products. Reduce rumors and fears about job cuts while building credibility that Monsanto values its people. Offer tools to manage stress, change, and transition, empower employees to make effective decisions about their career, and involve their family and loved ones in these decisions.

Solution:
Changes and Choices. A collection of self-facilitated resources with accompanying agendas for small group sessions included
  • Resources to manage change & transition
  • Tools to improve interpersonal relationship skills during stressful times
  • Activities for managing stress, communicating value, exploring personal values, talking important decisions over at home, and more
  • A Leader and People Manager guide to help guide others through the change process.

Small group sessions were delivered on an as-needed/as-requested basis, and all resources were designed so that Monsanto's IT team could easily post them on the intranet, if desired.

Team Development resources for Monsanto

Client Challenge:
Build a network of internal team development coaches who could serve the businesses - to replace heavy reliance on external consultants. Develop internal resources to manage conflicts, build effective teams, facilitate difficult conversations, enhance team learning, and coach business leaders.

Solution:
Network of Champions. A four-month program with three facilitated sessions, pre-work for each session, and interim work between each session. Core content - primarily presented by internal experts and key internal stakeholders with some facilitation by external resources - included

Building Innovation Capability for clients of Arthur Andersen

Client Challenge:
The focus of existing Andersen services for culture transformation was narrow and primarily in support of large-scale IT implementations. Andersen wanted to expand the scope of culture change services to include building innovation capability - for European clients who were revamping their business models, dealing with increased competition, shifting from manufacturing to more knowledge-based businesses and increasingly involved in mergers and acquisitions.

Solution:
The Culture Transformation Framework. A model and methodology for designing, developing and implementing large-scale culture change projects - when a culture of creativity, experimentation and opportunity were desired goals. The methodology was designed for both stand-along culture change efforts, and culture change within the context of other projects (e.g. new technology implementations, value-based management initiatives, etc.).

Consulting services and deliverables were developed for

Balanced Scorecard Implementation for BT Office Products

Client Challenge:
Provide managers and employees of BT Office Products with tools for understanding and implementing BT's new Management System. An existing Quality System was combined with new Balanced Scorecard Metrics to help BT realize a new vision for Profitability, Customer Service, Teamwork, and People Development. Managers and employees needed one resource that could be used to align operations and HR systems with the new Management System.

Solution:
The BT Office Products Management System Guidebook. One resource provided an introduction to BT's new vision and the Balanced Scorecard. The booklet provided interactive, self-facilitated activities to help build understanding about how the vision impacted day-to-day activities, and how the Balanced Scorecard was being integrated into existing business practices and Quality practices. The booklet was used as a prework and course guidebook for face-to-face sessions - as well as an on-the-job reference tool.

Online Courseware for clients of Pensare

Client Challenge:
Revamp Pensare's online leadership development courseware. Pensare had generated the interest of numerous multi-national corporations in its "knowledge community" software platform. The platform - installed on their clients' intranet - helped employees build "knowledge communities" around specific projects, initiatives, and areas of work. The courseware Pensare had developed to populate these online learning spaces, however, was received with less enthusiasm and criticized as too elementary and cumbersome for use by leaders and managers.

Solution:
Content updates, an improved graphic interface, and a new organization to the learning modules generated demand for the leadership courseware, while requiring a minimum of changes to the underlying structure of pre-existing programming.

Business Portfolio Dynamics for Xerox Business Services

Client Challenge:
Build capability within Regional Managers, Salespeople, and local Managers to understand more fully how XBS's business offerings are interconnected, how new offerings grow from customer requirements, and how profitability could be optimized within and across client accounts. Link this solution to an ongoing "organizational learning" initiative that had budget for the development of tools and facilitated sessions.

Solution:
Strategize! A collection of resources and activities to help all XBS employees transform the voice of the customer into business opportunities, increase financial skills and knowledge, manage profitable revenue growth, and improve profit margins. Core topics included
