Leadership Development at Monsanto Corporation
Client Challenge: Develop a state-of-the-art program for a small group of up-and-coming leaders across four global regions. Design a program that could be replicated across global regions to help standardize leadership development programs in all Monsanto's businesses. Provide tools, develop new skills, and keep participants engaged during the uncertainty of an impending merger. Solution: Frontiers of Leadership. Participants met three times over four months, with pre-work for each session and interim work between sessions. Four key content experts provided sessions on Personal Mastery, Observation Skills, Learning Agility, and Building Leadership Capability. All 21 participants took accountability for the cascade of relevant skills and knowledge in their respective regions. Leadership Development for European clients of Arthur Andersen Client Challenge: Build a new approach for leadership development that enhances leadership and innovation capability. Combine emerging knowledge with existing Andersen methods to develop new consulting services, methods, and tools for leaders of Global 1000 companies. Build internal capability to deliver these services with clients across Europe. Solution: Creative Leadership. A deep exploration of critical success factors in leadership, creativity, and human performance led to the development and delivery of six internal capability-building sessions. To date, the resulting Creative Leadership collection of methods and tools have been applied with clients across Europe, including the call-center operations of a large UK Digital Telecom company, and the pan-European operations of a leading Swiss insurance company. Culture Change & Alignment resources for Monsanto Client Challenge: Provide resources to 20,000+ employees during Monsanto's reinvention as a life sciences company. Develop something that leaders, HR Directors and Organizational Development coaches around the world could use to help people understand the rationale for the change, and what it meant for daily working operations. Create materials in different languages that could be used with maximum flexibility in training sessions, for recruiting new employees, and in kick-off events. Solution: Life Sciences Conversations. A highly successful change program that included an interactive workbook in 8 languages, a deck of Working Together cards, and recommended agendas for facilitator-led sessions and kick-off events. The program focused on helping people begin conversations and build understanding about why Monsanto was changing its industry focus, how people could manage the change process most effectively, how they could work together most effectively in the new company, and what it meant to their day-to-day work. A "facilitator version" of the workbook provided additional resources to those who would be leading sessions and kick-off events. All materials were made available to regional HR Directors and leaders on an as-requested basis to invite rather than insist upon participation. Building Innovation Capability for clients of Arthur Andersen Client Challenge: The focus of existing Andersen services for culture transformation was narrow and primarily in support of large-scale IT implementations. Andersen wanted to expand the scope of culture change services to include building innovation capability - for European clients who were revamping their business models, dealing with increased competition, shifting from manufacturing to more knowledge-based businesses and increasingly involved in mergers and acquisitions. Balanced Scorecard Implementation for BT Office Products Client Challenge: Provide managers and employees of BT Office Products with tools for understanding and implementing BT's new Management System. An existing Quality System was combined with new Balanced Scorecard Metrics to help BT realize a new vision for Profitability, Customer Service, Teamwork, and People Development. Managers and employees needed one resource that could be used to align operations and HR systems with the new Management System. Solution: The BT Office Products Management System Guidebook. One resource provided an introduction to BT's new vision and the Balanced Scorecard. The booklet provided interactive, self-facilitated activities to help build understanding about how the vision impacted day-to-day activities, and how the Balanced Scorecard was being integrated into existing business practices and Quality practices. Online Courseware for clients of Pensare Client Challenge: Revamp Pensare's online leadership development courseware. Pensare had generated the interest of numerous multi-national corporations in its "knowledge community" software platform. The platform - installed on their clients' intranet - helped employees build "knowledge communities" around specific projects, initiatives, and areas of work. The courseware Pensare had developed to populate these online learning spaces, however, was received with less enthusiasm and criticized as too elementary and cumbersome for use by leaders and managers. Solution: Content updates, an improved graphic interface, and a new organization to the learning modules generated demand for the leadership courseware, while requiring a minimum of changes to the underlying structure of pre-existing programming.
